Just last quarter, technician recruiting was becoming more expensive across nearly every metric. Click costs, cost per lead, cost per hire, and competition for technicians were all moving in the wrong direction. But only three months later, nearly every one of those trends has reversed. In this Tech Check, we explore what changed, why it happened, and what it means for shops recruiting technicians today.
Let's start with technician job search activity. If you were expecting technicians to suddenly flood back into the job market, that's not what happened. Search activity ticked up slightly last quarter before completely stalling in Q2, leaving technician job search interest roughly 5% lower than it was one year ago.
That makes the next trend even more surprising. Even though technicians aren't actively searching for jobs at higher rates, recruiting costs have dropped dramatically across nearly every major metric.
Job board advertising costs have now fallen to their lowest levels in four years, while social media recruiting costs are also sitting at multi-year lows. Simply reaching qualified technician candidates has become significantly more affordable than it was just a few months ago.
Those lower advertising costs have carried throughout the hiring funnel. Cost per lead dropped by nearly 40% since the previous Tech Check, and cost per hire fell to its lowest level since the pandemic era, making this one of the most efficient recruiting environments we've measured in years.
So what explains this dramatic shift if technicians aren't searching for jobs more often? The answer isn't increased job-seeking activity. Instead, the available technician talent pool has grown while fewer employers are actively competing for those candidates.
In other words, more technicians are participating in the hiring market—even if they aren't actively browsing job boards—while employers have eased back on recruiting. That combination has pushed recruiting costs down across the board and created more opportunity for shops that continue investing in hiring.
There is an important catch, though. Recruiting may be cheaper, but winning technicians hasn't become easier. Advertised pay continues to climb, sign-on bonuses remain strong, and employers still need competitive compensation packages to successfully hire experienced technicians.
The takeaway is simple: it's less expensive to get in front of technician candidates, but employers still have to present a compelling opportunity once they do. Lower recruiting costs don't eliminate competition—they simply make it more affordable to compete.
